As a (Senior) Learning & Development Specialist, you will drive employee growth by combining personalized coaching with strategic program design. You'll manage 50+ individual learning journeys focused on solving urgent business problems while building long-term career skills. Your work directly influences performance, engagement, and retention through 1-on-1 habit coaching, curated learning paths, and data-driven outcomes. Collaborating with line managers and subject matter experts, you'll scale impact using AI-enabled workflows, demonstrating L&D's ROI and aligning talent development with Crossian's strategic priorities.

WHAT YOU WILL DO

Personalized Learning Path Facilitation & Coaching

  • Design and facilitate personalized learning paths with 50+ individual learners, diagnosing urgent business friction points and building customized learning interventions around real work problems
  • Deliver 1-on-1 coaching using ICF-accredited, WIAL-certified habit-formation methodologies or similar to drive daily skill application and behavior change
  • Proactively push learners to stay on track through motivational check-ins, team-based learning challenges, and on-demand coaching support
  • Track and measure individual learner progress, adjusting coaching strategies based on performance data and learner feedback

Content Curation & Learning Path Design

  • Curate and sequence blended learning methods (e-learning modules, instructor-led sessions, SME quick-help sessions, peer exchanges) tailored to solve specific business problems
  • Design learning paths that connect urgent needs to long-term capability building, ensuring skills are applied immediately to real work contexts
  • Evaluate and recommend the most effective content formats and delivery methods for each learner cohort, balancing speed, cost, and impact

AI-Enabled Workflow Optimization & Scalability

  • Leverage AI-powered tools and bots to automate scheduling, administrative tasks, and basic learner Q&A, freeing capacity for high-touch coaching
  • Build and maintain repeatable processes for learning path design, content curation, and learner tracking to scale personalized coaching
  • Use LMS analytics and learning data to measure skill velocity and proactivity metrics

Performance & Business Impact Measurement

  • Quantify success: track percentage of solved problems with direct impact on performance targets and link to retention or productivity gains
  • Measure L&D program quality through Learner Net Promoter Score (NPS >9/10) and individual feedback, using insights to refine coaching approach
  • Generate quarterly reports demonstrating ROI of personalized coaching interventions, highlighting business impact and cost-per-outcome metrics
  • Identify and communicate future learning priorities based on patterns in solved problems and emerging skill gaps

Cross-Functional Collaboration & Stakeholder Management

  • Partner with line managers to align learning paths with business goals, provide progress visibility, and ensure coaching doesn't disrupt day-to-day operations
  • Coordinate with Subject Matter Experts (SMEs) to structure 15-minute quick-help sessions that unblock technical hurdles without requiring formal training programs
  • Collaborate with senior leadership to identify high-impact learner cohorts and pilot new coaching or AI-enabled learning approaches

WHAT WE ARE LOOKING FOR

  • 3-5+ years of experience in Learning & Development, Talent Development, Coaching, or HR Transformation.
  • ICF (ACC/PCC) or WIAL (CALC) coaching certification/application program with proven 1-on-1 coaching track record preferred.
  • Deep understanding of habit-formation psychology and ability to push learners toward accountability with empathy.
  • Track record of translating business problems into learning solutions and measuring impact using business metrics.
  • Strong data analysis skills; comfort with analytics platforms and presenting ROI narratives to leadership.
  • Experienced in instructional design; ability to curate and sequence blended learning content that solves real problems.
  • Familiarity with AI-powered learning platforms, LMS, or analytics tools, and comfort adopting automation to scale coaching.
  • Proven success managing senior stakeholders and 30+ simultaneous 1-on-1 relationships while juggling competing priorities.
  • Strong emotional intelligence, growth-oriented mindset, genuine passion for developing people, and comfort with ambiguity.
  • Excellent command of English, both spoken and written (equivalent to IELTS 7.0+)
